    What causes burnout at work, and what a business can change.

    Most guidance on burnout is written for the person who is struggling. This page is written for the person who can change the conditions: the founder, the operations manager, whoever holds day-to-day decisions.

    When one person burns out, it can look like a personal limit. When several people in a team show the same signs, the cause is almost always in how the work is arranged.

    Decisions collect at the top

    When most decisions wait for one or two people, everyone else spends their day waiting, chasing and second-guessing. The people at the top carry too much, and the people below carry the frustration of not being able to move.

    Responsibility without authority

    People are held accountable for outcomes they are not allowed to decide. This is one of the most reliable sources of stress at work, because effort no longer connects to result.

    Care that makes over-extension easy

    In values-led companies, people care about the work. That care is a strength, and it also makes it easy to justify one more evening, one more favour, one more thing absorbed. Without clear limits, the most committed people burn out first.

    Unclear roles and doubled work

    When no one is sure who owns what, work gets done twice or not at all. People fill the gaps by working longer, and the gaps never close.

    Disagreement that never gets spoken stays in the body. Teams that avoid difficult conversations look calm and feel tense, and the tension shows up later as exhaustion and withdrawal.
